Pain patterns I see every quarter
Capacity partner turnover forces re-hires. When a fronting carrier or reinsurer pulls capacity, the growth thesis breaks. Sponsors demand senior underwriting leadership who can prove discipline in 60–90 days or the platform stalls.
PE growth mandates outrun the bench. A platform bought at $80M GWP targeting $250M in 24 months often needs a second-inning CUO who has already scaled specialty lines — generalist recruiters cannot source that market.
Compensation bifurcates. PE-backed MGAs offer equity plus cash that traditional carriers struggle to match. Buyers hiring a CUO need a real competing-offer picture, not a generic salary survey.
